通过对华东三省233名乡村卫生人员的调查,应用多元分析定量方法深入剖析乡村医生队伍稳定状况及影响因素。结果表明,报酬是主要的稳定条件,而影响报酬这个稳定要素的因素是卫生服务市场潜力,劳务补偿渠道和业务素质。认为坚持集体办医适时推行集资医疗制度,允许乡村医生有其他劳务收入渠道、增加乡村医生培训机会、提高业务素质和按人口经济等条件有计划发展乡村卫生人员,是稳定乡村医生主要综合措施。
Through the investigation of 233 village health personnel in three provinces in East China, quantitative analysis of multivariate analysis was used to analyze in depth the stability status and influencing factors of rural doctors. The results show that remuneration is the main stable condition, and the factors that affect the stability factor of remuneration are the potential of the health service market, labor compensation channels and professional quality. It is believed that adhering to the collective medical system to implement the fund-raising medical system in a timely manner, allowing rural doctors to have other income channels for labor services, increasing training opportunities for rural doctors, improving professional quality, and planning to develop rural health personnel according to demographic economic conditions are the main comprehensive measures for stabilizing rural doctors.
