研究基于自我决定理论,通过关注新一代人力资本基本心理需求的转变,不仅探索了在环境发生变化时组织中多个层级的情境要素(组织自主支持氛围,领导授权和团队凝聚力及信任感)对员工即时主导心理需求满意度产生的影响,及这一过程对个体即兴行为所产生的决定性作用,同时还分析了个体内在因果导向在环境变化与即兴行为之间所起到的调节作用。意图揭示员工个体即兴行为产生的内在心理机制,为组织搭建更符合新时期人力资源特征的个人发展平台提供有意义的参考。
Based on the theory of self-determination, the research not only explores the multi-level contextual factors (the atmosphere of organizational autonomy, leadership empowerment and team cohesion and trust) in the organization when the environment changes, by focusing on the change of the basic psychological needs of the new generation of human capital The impact of employee immediate psychological satisfaction, and the decisive role played by this process in individual improvisation.
