绩效管理作为行之有效的管理工具在国内企业的快速发展过程中起到了巨大的作用。绩效管理理论、工具虽好,但在实际应用过程中,受制于企业文化、内部氛围、管理者认识及实践操作技能、过程管理是否到位等多方面因素影响,“鞭打快牛”、“轮流坐庄”等现象在企业内部成为家常便饭,绝大部分企业通常会选择引入正态分布避免绩效结果趋同现象发生。本文尝试从应用正态分布企业中,员工连续两年高绩效结果的保持情况出发,应用概率分析、德尔菲法等方法,综合得出员工保持高绩效水平的合理比例,并用于企业“轮流坐庄”现象的诊断依据,并对后续管控提出了针对性建议。
