知识经济时代,企业的知识管理和伦理道德受到学术界和管理实践的广泛关注,企业伦理道德在很大程度上受各级领导的道德水平和伦理决策影响。现有研究虽证实伦理型领导正向作用于员工的知识共享行为,但对两者之间的中介和调节机理研究较为缺乏。研究指出,可运用社会学习、社会交换和社会认同理论分析伦理氛围、组织信任和组织认同在伦理型领导与员工知识共享行为之间的中介作用。同时研究从员工个体特质角度探讨员工传统性和心理安全的调节作用,深入研究伦理型领导对员工知识共享行为的内在影响机理。
In the age of knowledge-based economy, knowledge management and ethics of enterprises are widely concerned by academics and management practices. Enterprise ethics is largely influenced by ethical standards and ethical decisions of leaders at all levels. Although the existing research confirms that ethical leadership plays a positive role in employee knowledge sharing, there is a lack of research on mediation and regulation mechanism between the two. The study points out that social learning, social exchange and social identity can be used to analyze the ethical climate, organize trust and organize identity as an intermediary between ethical leadership and employee knowledge-sharing behavior. At the same time, it studies the regulatory function of employee’s traditionality and psychological safety from the perspective of employee’s individual characteristics and deeply studies the inherent influence mechanism of ethical leadership on employee’s knowledge-sharing behavior.
