按照扎根理论的研究思路和方法,选择跨文化情境下的企业为研究对象,通过对“试错学习”的诱发因素和知识来源、“试错学习”过程、作用机理的抑制因素和促进因素等问题进行深入访谈,使用NVivo8.0软件对整理好的资料进行开放式编码、主轴编码和选择性编码分析。研究表明,跨文化情境下,企业在“试错学习”过程中会改变原有的组织惯例,并通过组织惯例和组织结构的联系对组织结构变革产生影响。在“试错学习”对组织结构变革的影响过程中,先验知识和问责制度具有阻碍作用,而组织学习能力、员工激励制度、跨文化管理能力以及跨文化合作与沟通等因素具有促进作用。
According to the research ideas and methods of grounded theory, this paper chooses the enterprises in cross-cultural situations as the research object. Through the inducing factors and knowledge sources of “trial and error learning”, the “trial and error learning” process, And promotion factors such as in-depth interviews, the use of NVivo8.0 software on the collation of open-source coding, spindle coding and selective coding analysis. The research shows that under the circumstance of cross-cultural situation, the enterprise will change the original organizational practice in the process of “trial and error learning ”, and influence the organizational structure change through the association between organizational practice and organizational structure. Factors such as organizational learning ability, employee motivation system, cross-cultural management ability and cross-cultural cooperation and communication have the following obstacles in the process of the impact of “trial and error learning ” on the organizational change: enhancement.
