目的:了解医院不同编制护士工作满意度现状,探讨提升编外护士工作满意度,稳定护理队伍的措施。方法:利用护士工作满意度量表对浙江省金华市市区2家二级医院不同编制的护士进行工作满意度调查,对收回的302份问卷进行分析。结果:在编护士工作满意度总得分为(146.32±25.89)分,编外护士为(137.01±10.07)分。在编护士工作满意度总分、收入、机构政策因素得分高于编外护士,经检验差异均有统计学意义(P<0.05或P<0.00)。2种编制护士的工作满意度,在护士的职业价值、医护关系、工作自主权和护士间相互影响方面得分较高,得分比在50%以上。尤其是护士间相互影响,得分比达到了72.06%和71.83%。不同婚姻状况、学历、职称、科室的在编护士与编外护士工作满意度不同,经检验差异均有统计学意义(P<0.05或P<0.00)。结论:在编护士工作满意度明显高于编外护士,护理管理者应提高护士特别是编外护士的薪酬和待遇,培养专科护士,分层使用护士。医院在职称晋升、职务升迁和外出进修学习等方面,尽量让编外护士和在编护士有同等的机会,增加编外护士的工作成就感、社会认同感和归属感,从而提升编外护士工作满意度。
Objective: To understand the status quo of the job satisfaction of nurses in different hospitals and to discuss the measures to improve the job satisfaction of nurses outside the nurses and to stabilize the nursing team. Methods: The nurses’ job satisfaction survey was conducted on two nurses in two secondary hospitals in Jinhua City, Zhejiang Province, using the Job Satisfaction Scale of Nurses. 302 questionnaires were analyzed. Results: The total score of job satisfaction of nurses was (146.32 ± 25.89) points and that of non-nurse (137.01 ± 10.07) points. The nurses in the job satisfaction scores, income, institutional policy score higher than non-nurse nurses, the test differences were statistically significant (P <0.05 or P <0.00). The job satisfaction of the two nurse comparators scored higher in the occupational value of nurses, the relationship between doctors and nurses, job autonomy and nurses, with a score of more than 50%. In particular, the interaction between nurses, scored 72.06% and 71.83%. Different marital status, academic qualifications, job titles, departmental nurses and non-nurse nurses work satisfaction is different, the test differences were statistically significant (P <0.05 or P <0.00). Conclusion: The job satisfaction of nurses is obviously higher than that of non-nurse nurses. Nursing managers should raise the salary and treatment of nurses, especially extranio-nurses, and nurse nurses. In terms of job promotion, promotion of positions and study abroad, hospitals have the same opportunities for nurses and nurses as possible to enhance the job satisfaction, social identity and sense of belonging of non-nurse nurses so as to enhance their job satisfaction.
