本研究通过对八家企业的员工和管理者的问卷调查和案例分析,初步探索了工作场所中个体抗逆力和组织抗逆力的结构,揭示了压力情境下个体抗逆力和组织抗逆力的作用,并以某制造企业为例,考察了抗逆力对企业有效应对危机突发事件的作用机制。研究发现,首先,工作场所中个体抗逆力主要包括亲密关系与社会支持、坚毅性、理性决策、控制感、情绪稳定性和自我效能感六个维度,组织抗逆力主要包括成员一致性、员工关怀与参与、组织行动力、组织内部资源、组织社会支持和组织成熟度六个维度。其次,压力情境下,个体抗逆力对积极应对、工作投入和工作满意度有显著正向预测作用,对消极应对、心理健康水平、工作倦怠和离职意向有显著负向预测作用。再次,员工感知到的组织抗逆力对个体抗逆力、积极应对、积极情绪、情绪劳动和工作投入均具有显著的正向预测作用。最后,对某制造企业突发危机事件的案例分析发现,在突发危机事件发生之后,员工的抗逆力水平会发生明显的变化,这些结论有助于预测危机事件的未来发展趋势和确定相应的管理对策。
Through the questionnaire survey and case analysis of employees and managers in eight enterprises, this research tentatively explored the structures of individual resilience and organizational resilience in the workplace, and revealed the individual resilience and organizational resilience in stressful situations The role of force, and to a manufacturing enterprise, for example, examines the resilience of the enterprise effective response to crisis emergency mechanism. The study found that, firstly, individual resilience in the workplace mainly includes six dimensions: intimacy and social support, perseverance, rational decision-making, control, emotional stability and self-efficacy. Second, under stressful situations, individual resilience has a significant positive predictive effect on positive coping, job input and job satisfaction, and negatively predicting negative coping, mental health, job burnout and intention to quit. Thirdly, the employee perceived organizational resilience has a significant positive predictive effect on individual resilience, positive coping, positive emotions, emotional labor and job involvement. Finally, a case study of a manufacturing enterprise’s emergency crisis found that after the sudden crisis, the level of employee’s resilience will change obviously. These conclusions will help predict the future development trend of the crisis and determine the corresponding Management strategy.
