有效的知识传递是企业获取竞争优势的重要途径,非正式网络凭借其良好的互动性,快速的传播速度决定了它在隐性知识传递中的重要作用。尽管当前对于隐形知识传递的影响因素已有较多的研究,但对于非正式网络中隐性知识传递的具体机制,目前还少有系统性的实证研究。本研究对高技术企业内部员工的非正式网络进行研究,提出并验证了非正式网络中隐性知识传递的影响因素和影响机制模型。该模型主要包括三点:首先,网络特征和联系特征对知识传递效果具有显著的促进作用;其次,个体的沟通意愿和沟通频率对于网络特征与知识传递效果之间的关系起到中介作用;最后,知识缄默性对于信任、工作互动程度与知识传递效果的关系存在调节效应,信任、工作互动对知识传递效果的促进作用随着知识缄默程度的增大而逐渐增强。
Effective knowledge transfer is an important way for enterprises to gain competitive advantage. Informal networks, by virtue of their good interaction and rapid speed of communication, determine their important role in tacit knowledge transfer. Although there are more researches on the influence factors of tacit knowledge transfer, there are few systematic empirical studies on the specific mechanisms of tacit knowledge transfer in informal networks. In this study, we study the informal network of high-tech enterprises and propose and verify the influencing factors and mechanism models of tacit knowledge transfer in informal networks. The model mainly includes three points: firstly, the network characteristics and the contact characteristics have a significant promotion effect on the transmission of knowledge; secondly, individual communication willingness and communication frequency play an intermediary role in the relationship between the network characteristics and the knowledge delivery effect; finally There is a regulatory effect on the relationship between trust, work interaction and knowledge transfer effect. The promotion effect of trust and work interaction on knowledge transfer effect gradually increases with the increase of knowledge silence.
