组织变革已成为新生代农民工重要的压力源。本研究揭示了组织变革对新生代农民工压力的产生机理。实证检验结果表明:企业组织变革对新生代农民工的压力主要表现在他们对工作职位、工作地点、个人职业发展的担忧上;组织变革会显著正向影响新生代农民工对组织变革的感知;组织变革感知会对变革压力产生显著正向影响;变革感知在组织变革对新生代农民工变革压力的影响过程中起中介作用;自我效能感会显著地负向影响新生代农民工的变革压力,并能负向调节组织变革对变革压力的影响。
Organizational change has become an important source of pressure on the new generation of migrant workers. This study reveals the mechanism of the organizational reform pressure on the new generation of migrant workers. Empirical test results show that: the pressure of organizational change on the new generation of migrant workers is mainly reflected in their concerns about the job title, work place and personal career development; organizational change will significantly and positively affect the new generation of migrant workers’ perception of organizational change; Perception of organizational change will have a significant positive impact on the pressure of change; Perception of change plays an intermediary role in the process of organizational change on the impact of reform pressure on the new generation of migrant workers; Self-efficacy will significantly negatively impact the pressure of change on the new generation of migrant workers, And negatively adjust the impact of organizational change on the pressure of change.
