目的:调查分析川东北地区临床护理本科学历护士工作满意度与离职意愿的相关性,为本地区护理管理者有的放矢采取人力资源管理措施,提高临床护理本科学历护士工作满意度、降低其离职率提供理论依据。方法随机选择川东北地区综合性医院本科学历护士共300例进行问卷调查,包括一般资料、离职意愿量表和工作满意度量表三个部分,调查分析其工作满意度与离职意愿的相关性。结果①本科学历护士总体工作满意度低,其中对收入最不满意;其次是学习资助和职业地位,满意度最高的是工作的独立性;本科学历护士乐观程度差且对工作感到严峻比例最高;量表的8个因子中,管理、工作负荷、家庭或工作的平衡、个人成长与发展对工作满意度的影响最为显著(<0.05);②21.49%本科学历护士打算在今后1年离职,离职意愿最主要的影响因素是收入和个人进步满意度。离职意愿量表及工作满意度分析量表的实际得分总数明显低于量表的理论得分总数,差异有统计学意义(<0.05)。结论川东北地区本科学历护士总体工作满意度低,尤以合同制护士为重。促进离职的主要因素是高学历低收入、个人进步提升机会少,川东北地区本科学历护士对工作的乐观程度越低,其工作满意度越低,离职意愿越高。因此,相关部门应出台相应政策完善护士薪酬体制,完善对本科学历护士尤其是本科学历合同制护士的管理工作,加强本科学历护士职业教育,提高他们的工资福利和提升机会,为其发展提供支持与平台,提高本科学历护士工作满意度,降低其离职意愿,可有效减少高学历护理资源流失。,Objective To analysis the northeast of sichuan clinical nursing bachelor degree nurse job satisfaction and tover intention, for the region nursing management target of human resource managementmeasures,improvethe clinical nursing bachelor degree nurse job satisfaction, and provide theoretical basis for reduce the tover rate. Methods Randomly chosen bachelor degree in northeast sichuan area comprehensive hospital nurse a total of 300 questionnaires, including general information, departure will scale and job satisfaction scale of three parts, the investigation and analysis the correlation between job satisfaction and tover intention.Results ①bachelor degree nurse overall job satisfaction is low, among them are not satisfied with the income; Followed by leing support and professional status, the highest degree of satisfaction is the independence of the work;Bachelor’s degree in nursing work had the highest proportion of severe optimism is poor and in the; Eight factors of scale, management, working load balance, work, family, or personal growth and development impact on job satisfaction is the most significant ( <0.05);②21.49%going to leave in 1 year bachelor degree nurse, leaving intend that the main influence factors is satisfaction with income and personal progress. Departure will scale and job satisfaction analysis scale of the actual total score significantly lower than the rating scale score of theory, the difference was statistically significant ( < 0.05). Conclusion Northeast sichuan bachelor degree nurse overall job satisfaction is low, especially in the value of contract nurses. The main factors that promote departure less chance is ascending with low income, personal progress, bachelor degree nurse to work in the northeast of sichuan optimism is lower, the lower the job satisfaction, the higher the departure intend. Therefore, relevant departments should introduce relevant policies, improve the nurse salary system for bachelor’s degree, bachelor degree in nurses, especially the management of contract nurses, strengthen the professional education bachelor degree nurse, improve their salary, welfare and promotion opportunity, to provide support and platform for its development, improve the bachelor degree nurse job satisfaction and reduce its departure will, can effectively reduce the loss with nursing resources.
